On Finding the Right People: Have you considered applying the lean startup ethos of testing and validation towards hiring? I’ve seen it work. Identify your assumptions — the attributes that will make a person successful in a role. Design experiments to test your riskiest assumptions.

On Creating A Self-Managed Team: It will take time for each person to adopt the self-managed way of working. Most important I think is that anyone you bring onboard should be committed to the result (self-management). This is what will carry them through the discomfort of change and push on when things don’t “make sense.”
